Just figured this out yesterday.
You need two of the exact players of the same grade. When you upgrade him, the duplicate card can be used to upgrade the other for an increase in levels (for training). The silver I upgraded yesterday went up by 2 levels (10 levels to 12 levels), and I'm not sure about other grades.
